Case Study 1: Senior Executive Coaching

Background Context:
A group of senior executives in a global organisation, who at the time of the intervention had a number of development opportunities but no real take-up of serious leadership development beyond a level of seniority.

The Need:
To make available a tool for self reflection and self awareness for executives and for this to be delivered in a style consistent with the high (cognitive) intelligence of this group.

The EQ Intervention including features of delivery:

  • Assessments of Emotional Intelligence (using the BarOn Emotional Quotient Inventory, or EQ-i) were made available for executives on a 100% voluntary basis.
  • All assessments were confidential though individual data was used to compute a group Emotional Intelligence profile (with consent of individuals).
  • A 12-hour Coaching programme was offered as an optional support beyond assessments for those who chose to work on developing their leadership and personal skills.
  • Connections were made between the EQ components in the EQ-i and the organisation's own leadership model. This was carried through into the way that EQ data were analysed and presented so that there was a common language.

The Results:

  • After an initial prediction that 10 people would take up the opportunity for an EQ assessment, 47 people did in total, representing 95% of the total group. This was the most popular self-development option for this group of Executives with higher take up than other options in view of the accessibility and practicality of the EQ-i tool.
  • 50% of this group took up the offer of coaching, again beyond what was predicted.
  • A group profile was computed showing the emotional 'make up' of the group and was debated at periodic meetings.
  • Individual impact of coaching was most noticeable around five specific EQ components.
  • The project was repeated in another European office of the same global organisation.

Testimonials
100% of clients who embarked on coaching said they would recommend it to other colleagues within the organisation.

I have really appreciated our discussions and the insights that come from them. You are a very effective 1:1 counsellor. I liked the exercises you set for me to follow up between sessions, particularly trying things out with teams. Very good 1:1 counsellor. I felt relaxed and open at all times. Good invernetion tools and books that I enjoyed reading Yes. I think Geetu's approach based around Eqi is very effective. She is very approachable and trustworthy. Each session gives a sense of progress and some practical changes in approach to try out between sessions.

  • Highly effective mix of being professional and being warm and engaging.
  • Practical and tactical.
  • Seeing positives (e.g. in today's discussion on being high profile).
Yes. It helps you build confidence and conviction about your natural way of doing things.
For teams and the partnership as a whole, it can create more of an atmosphere of mutual appreciation and be the role of being 'additive' to others.

These things were appreciated in EI World's approach.

  • Listening and counselling skills.
  • Empathy.
  • Clear motivation to be helpful.
  • Asking questions - listening well.
  • Experience in using EQ tools which is useful for exposing what lies underneath.
  • Help to understand my personality.
  • Experience in working with other people within and outside my organisation.
  • Good spirit / caring personality.

Best part of process: You. Your willingness to listen and to play back with honesty. The trouble you took to check I was OK when sometimes I wasn't. The insights you were willing to share in person and with some thought in writing. Some of these struck deep chords, others less so but all were greatly appreciated. The spacing of the sessions really helped me to reflect on what was going on, apply it and learn. You were incredibly flexible and understanding about the nature of my schedule as well.

  • EQ diagnostic is useful.
  • Exercises were insightful.
  • Debate is a process of learning with together with the framework of EQ teaches you a lot. A debating partner.
  • Robustness of EQi + flexibility to have a broader agenda outside of EQ.
  • A foil / challenge to talk about things that others can't talk about.
  • Surface difficult issues.

On Geetu specifically:

  • She does what she says.
  • Theory-based approach.
  • Moved beyond initial goals.
  • Able to disagree / challenge.
  • Yes - there is a role for outside challenge and debate, which Geetu provides, and is missing and / or limited.
  • Honest
  • Tough / Push
  • Clear objectives for sessions
  • Sensitive to issues I have experienced
