Case Study 3: High Potentials Leadership Programme

Background Context:
A private sector pan-european and anglo-american company which had typically not invested in its people in the past.

The Need:
To develop three cohorts of people considered to be of high potential and to prepare these people for more senior roles at the conclusion of the leadership programme.

The EQ Intervention including features of delivery:

  • Assessments of Emotional Intelligence (using the BarOn Emotional Quotient Inventory, or EQ-i) were made at the beginning and end of the programme.
  • A group emotional intelligence profile was computed at the beginning and end of the programme.
  • Four workshop days were planned over a 4-month period for each group of 12 participants. These workshops focused on relevant leadership themes customized to the work of the participants.
  • 4 hours of coaching were provided to each person including support to take follow up actions.

The Results:

  • The recomputation of the group emotional intelligence profile confirmed that there was a highly significant increase in Emotional Quotient (EQ).
  • Stakeholder results included a number of business initiatives that had impact in the business through adopting a different approach compared to approaches used before the programme.

The programme was rated an average of 9 out of 10 by participants in the most recent cohort of high potentials on this programme.

The High Potentials Programme has been a useful vehicle in helping me to develop and understand myself better. In doing this, it has enabled me to better interact with my direct reports and develop a more cohesive team. I have developed stronger relationships with my peers, business partners and Key Stakeholders, and better understand how I, and my team, can help them deliver their business goals. I expect the learning to continue beyond the formal part of the programme. I have diarised time weekly for personal development & reflection. The tools / skills / materials will serve me well going forward, so that I can continue to increase my contribution, influence and impact.

I have used the high potentials programme to take stock and review my 'model' and have learned tools. More important has been the watershed of the programme, which came at the right time for me. The content has really resonated both personally and professionally. Equally I was very pleased with my revised EQ Score. This demonstrated more self and people awareness. All in all a reality check that has left me a more rounded and balanced individual.

I have found this entire experience to be very useful. I need to work on my public speaking skills as well as putting in the effort to network with a larger group of people rather than putting my effort into a core group of decision makers. I was impressed with my fellow programme peers. I've given all of this many hours thought.

I have been given a new range of solutions to address common problems in a new way. E.g. SOAR/SCORE; Will/Ability matrix; Being/Knowing/Doing pyramid; practical examples of how to influence stakeholders. The inner/outer circle feedback was invaluable in recognising traits and habits that need to be addressed for me to succeed as a leader. The programme has opened up new channels for me to interact with the other participants, many of whom are key to achieving my goals.
